Nevertheless, studies probing the dynamic shifts, driving factors, and hidden mechanisms of career growth among novice nurses within the AI context stay scarce.

研究目标
To investigate the dynamic paths of AI literacy, job crafting, and career growth among novice nurses, and to inspect the longitudinal mediating effect of job crafting on the link between AI literacy and career growth.

研究方法
The AI Literacy Scale, Job Crafting Scale, and Career Growth Scale were carried out in April 2025 (T1), July 2025 (T2), and October 2025 (T3) among 339 novice nurses from five tertiary general hospitals across various regions of China. SPSS 26.0 and AMOS 26.0 were applied to build longitudinal mediation models and execute data analyses.
本调研于2025年4月(T1)、2025年7月(T2)及2025年10月(T3),对中国各地五家三甲综合医院的339名新手护士实施了AI素养量表、工作重塑量表及职业成长量表的测查。借助SPSS 26.0与AMOS 26.0搭建纵向中介模型并开展数据分析。
研究结果
Across T1, T2, and T3, the average scores of AI literacy and career growth displayed a trend of early drop followed by a rise over time, while the average score of job crafting revealed a steady upward trajectory.At all time points, AI literacy, job crafting, and career growth were notably and positively linked. AI literacy positively forecasted career growth in novice nurses, and job crafting exerted a notable longitudinal mediating effect in this link.
在T1、T2和T3阶段,AI素养与职业成长的均分展露出先降后升的态势,而工作重塑的均分则显现出持续攀升的走向。于各个时间节点,AI素养、工作重塑及职业成长皆呈显著正关联。AI素养正向预示新手护士的职业成长,工作重塑在该关联中发挥了关键的纵向中介效用。
研究结论
AI literacy among novice nurses can forecast their future career growth via the mediating effect of job crafting. Hospitals and nursing educators ought to value AI-related training and guidance for novice nurses and endeavor to build organizational climates marked by due autonomy and backing. Inspiring sensible job crafting is essential for boosting career growth among novice nurses in the AI era and for advancing the sustainable evolution of the nursing field.
